When Virginie Zaghini became Global Head of Talent Acquisition at Allianz Trade one year ago, artificial intelligence (AI) usage in business was beginning to surge. Now, AI tools are rapidly becoming embedded in everyday work processes – and recruitment is no exception.

Today, Virginie is faced with a new task in her role: helping to integrate AI tools into hiring strategies in ethical ways that center human oversight. Here, she shares how Allianz Trade is combining human guidance with AI to personalize candidate experiences and create smarter, more strategic methods of recruitment.

Among all HR functions, recruitment has arguably been the most rapid to embrace AI. That said, it’s important to emphasize that human expertise remains central to the recruitment process. AI is a powerful enabler, but it doesn’t replace the role of recruiters in connecting with and assessing talent.

With this in mind, HR has good reason to adopt AI. Whether through generative AI, intelligent agents or automation, the integration of AI in this field is providing candidates with a highly personalized application experience.

AI is also enabling recruiters to gain efficiency, which in turn helps them focus on building market expertise and relationships.

With these new possibilities come new responsibilities for HR professionals, especially those working in recruitment. To harness the full potential of AI, recruiters must be fully trained and supported by clear frameworks and processes that ensure ethical, compliant usage. Most importantly, it is the recruiter – not the AI tool – who make final decisions. If they see that an AI tool produces inaccurate or unfair outcomes, it is the recruiter’s responsibility to remediate. 

At Allianz Trade, we have an AI-enhanced candidate relationship management (CRM) tool offering a range of features designed to enhance the candidate journey. Using this tool, candidates can search for and apply to jobs that match their interests. They can also interact with a chatbot that personalizes their experience on our career site and enables them to ask questions about recruitement at Allianz Trade in a conversational way.

In the coming months, we plan to expand our use of AI. For example, with the consent of candidates, AI tools could recommend potential applicants for recruiters to review and invite to apply. However, while AI can be a valuable asset in identifying candidates and supporting skills assessments, human supervision remains integral to this process. Recruiters must continue to lead the hiring process by applying their judgement, analyzing applications and drawing on their unique understanding of the company and role-specific needs to make informed decisions.

An ethical selection process depends first and foremost on the principles guiding how humans work with AI. Firstly, AI should never make decisions – when it comes to selecting candidates, recruiters and hiring managers alike need to stay in the driver’s seat.

AI stands to be a great help in analyzing candidate profiles in the future. By being fully trained on scanning only job-related criteria such as skills, experience, job titles and location if appropriate, it can significantly help broaden the pool of potential talent.

Transparency in this process is essential, as candidates must be fully informed of the use of AI and agree to it. Importantly, not agreeing to AI-supported evaluation must not impair the candidate’s application success. Moreover, Recruiters must receive comprehensive training on responsible AI usage, gaining full awareness of its benefits as well as understanding the potential risks associated with its use.

The integration of AI, when applied correctly by well-trained recruiters and managers, and with ethical safeguarding principles in place, holds vast potential. It has the power to not only expedite tactical hiring decisions, but also to make the hiring journey more appealing and engaging for candidates.

The ongoing use of AI in recruitment encompasses possibilities for the creation of more valuable talent pools, as well as for fostering increasingly meaningful interactions between candidates and businesses. I am confident that this tool will also elevate the role of the recruiter, making it more exciting and strategic than ever before.
